CRO Recruiter
for DTC and Ecommerce Brands
Most brands buy conversion work by the month and never own the testing roadmap. We place the CRO manager who runs it in-house, so the learnings stay with your team.

CRO here means conversion rate optimization
The acronym gets used for two unrelated things, a revenue leadership title and a category of outsourced research services, and neither is what this page covers.
The titles that sit under our definition: CRO Manager · Conversion Rate Optimization Manager · Experimentation Manager · CRO Specialist · UX/CRO Analyst · Director of CRO
They overlap, and brands use them interchangeably. The scoping matters more than the title, which is why we start every search by separating what this hire owns from what your growth, analytics, and development functions already own.

Why Conversion hires stall out
Tool familiarity is not methodology
Candidates list Optimizely, VWO, and AB Tasty. Far fewer have ever calculated a required sample size before launching a test.
Lead-gen CRO does not transfer
Optimizing demo requests and form fills is a different discipline from product detail pages, cart, and checkout. The vocabulary is identical. The work is not.
Test velocity dies on dev dependency
The backlog is rarely the constraint. Shipping is. A CRO hire who cannot get a variant live without a two-week engineering queue will run four tests a year.
The title is inflated
The market calls landing-page designers CRO managers. Both resumes describe redesigns that improved conversion, and neither says whether anything was measured.
Nobody screens for reading a loss
Only 12% of experiments produce a significant improvement on the primary metric, across 127,000 experiments at 1,100 companies (Optimizely, 2026). Candidates who only present winners have not run a real programme.
Generalist recruiters match on tool names
They read the job description, search for Optimizely, and send you the results. There is no way to assess experimentation rigor from a keyword match.
Conversion is one of the few functions where a strong hire pays for itself out of traffic you already bought. It is also one of the easiest to hire badly, because the resume signals and the actual competence barely overlap.
Don't make that mistake.

Do you have the traffic to justify a full-time CRO hire?
Conversion work runs on sample size, and sample size runs on sessions. The median A/B test needs roughly 14,800 sessions per variation to detect a 5% lift on a 3% baseline conversion rate at 95% confidence, and closer to 47,400 if your baseline is 1% (Visionary Marketing, 2026). Median time to reach significance is 22 days.
That math sets a floor. CRO programs running fewer than 24 tests a year average negative net return, while programmes at 24 to 47 tests return 147% and those above 72 tests return more than 600% (Visionary Marketing, 2026). Break-even sits at roughly 22 to 26 tests a year. Below it, you are paying for tooling and headcount to run experiments that never reach power.
Above roughly 50,000 monthly visitors with a conversion rate already at 2.5% or better, in-house teams sustain four or more tests a month, a cadence retainer pricing does not match (Improvado, 2026). We will tell you if you are under the line. A search we talk you out of costs us nothing compared to a placement that fails in six months.

What separates a real CRO hire from a landing-page designer
Six non-negotiables we screen for in first interviews and in reference calls.
How a CRO hire strengthens your existing team
This role does not replace anyone. It removes guesswork from three functions that currently operate on instinct.
Your paid media gets more efficient without more spend
Every point of conversion rate improvement lowers effective CAC across every channel at once. Your media buyer stops fighting a landing page they cannot change.
Your Shopify developer stops guessing
Requests arrive with a hypothesis, a measurement plan, and a defined rollback. Development time goes to changes that were worth making.
Retention inherits a funnel that converts
Lifecycle and email drive traffic to pages someone is accountable for. Across 21 Shopify stores, average add-to-cart rate sat at 5.95% in Q2 2026, and below 4% the bottleneck is the product page rather than checkout (DTC Pages, 2026).

How we recruit CRO talent for the best DTC brands
1 Client Intake Call
We start with a structured intake to scope the role before sourcing begins. That means deciding which version of the CRO hire you actually need: an individual contributor running tests hands-on, a CRO manager owning the roadmap with development support behind them, an experimentation lead building the program from nothing, or a fractional specialist bridging you to the full-time hire. These four profiles look nearly identical on a resume and behave completely differently in the seat.
We map your current setup: monthly sessions, current conversion rate and add-to-cart rate, the testing tool you already pay for, who ships code and how long the queue is, what has already been tested and what came of it, and whether an agency currently holds the roadmap. That last one matters most. Hiring in-house while an agency still owns the testing calendar creates a scope collision in month two.
2 First Interviews in 5 Days
Within five business days, we present pre-vetted CRO candidates. Each profile is screened on methodology rather than tool familiarity. That means we have already asked them to size a test out loud, walked through how they handled an inconclusive result, and checked whether their experience sits in ecommerce funnels or in lead generation. Both groups list the same platforms on their resume. Only one has optimized a product detail page, a cart, and a checkout.
We prioritize operators who have run a real testing program on a DTC or ecommerce store at your traffic level, not candidates whose conversion work was a single site redesign that happened to coincide with a good quarter. We also flag the ones who cannot separate a genuine winner from an underpowered one, since that gap is the most expensive thing you can hire into a testing function. You meet qualified talent fast, and we hold the bar through the rest of the search.
3 Weekly Refinement
Conversion hiring rewards iteration, because most brands revise the scope once they start meeting people. We provide a shared portal to track candidates, feedback, and interview stages in one place, and we run weekly calls to recalibrate as you learn.
Each week we tighten the profile based on what the interviews surface. If the conversations point you toward a more technical hire who can ship variants without engineering, a more analytical one who can own the measurement layer, or a more senior operator who can defend a roadmap to your founder, we adjust the search rather than sending more of the same. When the first slate tells us the original scope was wrong, we say so directly. That is faster than three more rounds of near-misses.
4 White-Glove Talent Solutions
We stay in the process through offer, negotiation, and start date. Conversion specialists are usually interviewing in several places at once, and the strongest ones tend to have an agency or a consulting practice as their alternative, which changes how an offer needs to be framed. We help you position the role so the roadmap ownership reads as the upside it is.
After the start date we check in through the first 90 days, when a CRO hire either establishes a testing cadence or quietly reverts to redesign work. We share what we have seen work at other brands for that first stretch: auditing the existing tool setup, shipping something small in week two to prove the pipeline works, and getting the first properly powered test live before the quarter closes. If a placement does not stick, we restart the search at no additional fee.
Why ecommerce brands work with Constant Hire
Hyper-Specialized Ecommerce Focus
We aren't a generalist staffing agency filling CRO roles across SaaS, fintech, and retail at the same time. We recruit exclusively for ecommerce and consumer brands, and we know the difference between a B2B conversion specialist optimizing demo requests and form fills and a DTC CRO manager working on product detail pages, cart, and checkout. Both write "conversion rate optimization" on their resume. One of them has never tested a shipping threshold or a bundle offer. That specialization is why our placements stick.
Active Network of DTC Growth Leaders
We don't post a job description and wait for applicants. The strongest conversion people are employed, running a testing program, and not browsing job boards. We've built direct relationships with hundreds of CRO and experimentation operators across the US, in New York, Los Angeles, Austin, and fully remote, including passive candidates who aren't active on LinkedIn. Our network includes ex-agency CRO leads who moved in-house and want to own a roadmap instead of servicing five accounts, current CRO managers at recognized DTC and CPG brands, and fractional specialists between full-time roles.
Deep Understanding of the Role
Our recruiters know what a great CRO manager actually does day to day. Sizing a test before it launches and knowing when the traffic won't support it. Prioritizing a backlog on expected value rather than on whoever spoke loudest in the Monday meeting. Diagnosing where the funnel actually leaks, since an add-to-cart rate below 4% points at the product page and not at checkout. Reading an inconclusive result as information rather than as a failure. Getting variants shipped without a two-week engineering queue. Documenting what a loss ruled out, so the same idea doesn't resurface next quarter with a new coat of paint. We vet for the methodology, not the tool list.
Speed and Risk-Free Hiring
A hiring process built for the pace of ecommerce. We present candidates in 5 days on a contingent basis. No retainers, no upfront fees, no commitment until you make a hire that sticks. Conversion hires compound, because every point of conversion rate improvement lowers effective CAC across every channel you're already paying for. Waiting a quarter to fill the seat means another quarter of paid traffic landing on pages nobody is accountable for. That's how you build a testing function at the speed the business demands.

Specialized CRO Talent Solutions for DTC and CPG
Our placements range from hands-on CRO specialists running tests themselves at brands doing 50,000 to 150,000 monthly sessions, through CRO managers owning a full roadmap with development support, up to experimentation leads and directors building the program from nothing. Every search starts with the same scoping conversation: does your traffic actually support a full-time testing function, and what does the right skill set look like at your volume.
